Effective leadership is a function of values and experience; it can be effectively measured by the lives it elevates. This ethos defines Agatha Mbuyuana Mbanefo, the Chief People Officer at Baobab Microfinance Bank, who has dedicated nearly three decades in Nigeria’s financial sector to people development.
Born in Zambia but Nigerian by life experience, Agatha was raised by parents who upheld the importance of education, service and quiet generosity, which remains the bedrock of her people-first approach.
With a background in performance management, learning and development along with employee and customer experience, she connects culture and strategy. Agatha’s professional experience spans across Ecobank, Union Bank, Accion Microfinance Bank and currently, Baobab Microfinance Bank, where she is responsible for the people agenda of a pan-African institution driving financial inclusion.
Looking beyond traditional success markers, she counts helping people grow as her dearest achievements; from leadership pipelines to the She Circle which signifies how strong employee experience elevates organisational and customer outcomes.
How did your upbringing shape your passion for people development?
I am Zambian, married to a Nigerian, and have lived in Nigeria for nearly three decades. Professionally, I have worked across Nigerian banks and currently serve at Baobab Microfinance Bank.
From an early age, my parents were my role models, instilling values of compassion, humility, sharing, and service.
My parents were committed to developing people, and our home supported cousins through care and education. My mother, a teacher who later became a headmistress, educated and mentored individuals who later returned to share their journeys.
This environment made people development second nature to me and shaped my professional focus. I specialise in performance management, learning and development, and customer experience, transitioning early from core HR, where witnessing growth reinforced my commitment to people-focused leadership strongly.
The future lies in simplifying processes through technology while keeping leadership empathetic and inclusive
Introduce us to Baobab. What are your primary roles and responsibilities as Chief People Officer.
Baobab Microfinance Bank is part of the Baobab Group, which has a strong focus on financial inclusion providing accessible financial services to businesses across Africa. Our vision in Nigeria is to empower small businesses.
The Baobab Group operates in seven African countries, including Nigeria, and this year marks 20 years of impact as a group.
As Chief People Officer, my role is to drive and implement the people strategy. This means ensuring we have the right people, the right structure, the right culture, and the right skills. Where gaps exist, we focus strongly on development to ensure alignment with the bank’s vision and mission.
My responsibilities span talent development, building a pipeline of future leaders, performance management, employee experience, and overall workforce planning. Ultimately, my role is to align the people agenda with organisational strategy to ensure sustainable growth and strong performance.
In your opinion, how can technology and empathy shape employee experience?
I believe the future will be defined by how effectively organisations blend technology with the human side of work. HR systems are no longer administrative tools alone; they are decision-making engines delivering insights into productivity, engagement, and workforce planning.
Yet technology is insufficient. Employee experience is the differentiator. I describe it as how people feel on a Monday morning excited to work or disengaged. That emotion reflects the culture an organisation creates.
Workplace practices have evolved from getting work done to intentionally building environments where people feel valued. Everyone, regardless of role, wants to feel valued and their contribution becomes visible when they are absent.
Organisations that stand out will foster cultures where employees feel supported and empowered. When employee experience is done right, customer experience improves naturally. The future lies in simplifying processes through technology while keeping leadership empathetic and inclusive.
Looking back at your journey, what milestones are you most proud of?
Over the years, I have witnessed many milestone moments across the financial sector, yet my most fulfilling achievements are not projects or numbers, but people. Former colleagues often approach me, recalling how we worked together and grew.
I have helped build HR systems, establish learning and development frameworks, and set up departments. While these achievements matter, seeing individuals step into larger roles is deeply satisfying.
One initiative especially close to my heart is the She Circle, which I established at Baobab Microfinance Bank. It brings together over 300 women, nearly half the organisation, meeting monthly to share ideas, learn, and build confidence. Over time, participants have found their voices, grown assured, and become expressive.
We also introduced a women’s savings scheme last year, enabling monthly savings, and achieving personal goals. Lastly, I received the CEO’s Special Top Management Award in February 2026. In 2025, I was recognised as HR Most Influential by HR Expo Africa and Award for Excellence in HR Leadership at the HR Excellence Awards.
What is your guiding success mantra?
My leadership philosophy is built on clarity, empathy, accountability, transparency, and truthfulness. When people understand expectations and feel supported, they perform at their best.
For me, success is not just about achieving numbers, it is about raising other leaders. I believe in building a legacy where, when I look back, I see people who have grown, improved their lives, and are creating sustainable impact.
There is a Pan-African proverb that perfectly captures my philosophy: “If you want to go fast, go alone. If you want to go far, go together.” Leadership is about going far together - bringing people along, regardless of gender, and building collective success.
